An ICHRA — Individual Coverage Health Reimbursement Arrangement — lets a business give employees a set amount of tax-free money to buy their own individual health insurance, instead of the company sponsoring one group plan for everyone. For a lot of Southwest Florida employers, especially smaller ones and those with a spread-out or variable workforce, it solves the two biggest problems with traditional group coverage: unpredictable renewals and one-size-fits-all plans.

If you've felt boxed in by rising group premiums but don't want to drop benefits entirely, ICHRA is worth understanding.

How an ICHRA actually works

The mechanics are simpler than the acronym suggests:

  1. You decide the budget. You set a monthly allowance for employees — and you can set different amounts for different classes of workers (for example, full-time vs. part-time, or salaried vs. hourly), within IRS rules.
  2. Employees buy their own plan. Each employee chooses an individual health plan that fits their needs and family, on or off the marketplace.
  3. You reimburse them tax-free. Employees submit proof of coverage, and you reimburse them up to their allowance. The money is tax-free to the employee and deductible to the business.

Your cost is whatever allowance you set — no surprise renewal increases driven by one employee's bad claims year.

Why SWFL employers are looking at ICHRA now

Three reasons this model is getting attention in 2026–2027:

  • Cost control. With a group plan, one high-cost claim can spike your entire renewal. With an ICHRA, your exposure is capped at the allowance you chose. You budget once and know your number.
  • Flexibility for a varied workforce. If you employ a mix of full-time office staff, field crews, and part-timers, one group plan rarely fits everyone. ICHRA lets employees pick coverage that actually matches their situation.
  • A benefit where none existed. For businesses that have never been able to justify a group plan, an ICHRA is a way to offer something meaningful — which may strengthen a benefits package — without taking on group-plan risk.

Where ICHRA fits (and where it doesn't)

ICHRA isn't automatically the right answer. It tends to work well when:

  • You want predictable, capped benefit costs.
  • Your workforce is diverse in age, family situation, or location.
  • The local individual market has solid plan options.
  • You've struggled to hit group participation requirements.

A traditional or alternative-funded group plan [blocked] may still win when you have a large, stable, younger workforce where a level-funded plan can capture claims savings, or when employees strongly prefer a single employer-chosen plan. This is exactly the kind of trade-off worth modeling before you decide — the right answer depends on your specific team.

One more consideration: pairing an ICHRA with a Section 125 cafeteria plan [blocked] may allow employees to pay the remaining premium with pre-tax payroll deductions when they buy individual coverage outside the Marketplace, subject to applicable cafeteria-plan rules. The details matter, so get them right.

How to know if ICHRA is right for your business

The honest answer is that it depends on your headcount, your workforce mix, your budget, and what your current renewal looks like. What we do for clients is run the actual numbers — comparing an ICHRA against your current or projected group plan — so you're deciding with real figures, not a sales pitch. Frequently Asked Questions

What is an ICHRA in simple terms? It's a way for an employer to give employees tax-free money to buy their own individual health insurance, instead of offering a single company group plan.

Is ICHRA cheaper than group health insurance? It can be, because your cost is capped at the allowance you set rather than driven by your group's claims. Whether it's actually cheaper for you depends on your workforce — it's worth modeling both.

Can I offer different ICHRA amounts to different employees? Yes, within IRS rules you can set different allowances for defined employee classes (such as full-time vs. part-time).

Do employees lose their subsidy if I offer an ICHRA? It depends. If the ICHRA is affordable under the applicable rules, employees and their household members generally can't claim a Marketplace premium tax credit, even if they opt out. If it's unaffordable, an employee may choose the ICHRA or the premium tax credit, but not both; to claim the credit, the employee must decline the ICHRA.
